In the modern and competitive era,an organization’s competitive advantage relies on its innovation and its employee creativity to build up a strong competitive edge and thrive.China is a fast-growing emerging economy,yet the country needs to be a genuine technology owner with abundant innovation resources to grow under the innovation-led economic model sustainably.It becomes substantial for organization and HRM practitioners to sharpen the employee creativity and retain talents within the business,starting from knowledge-based sectors.This empirical research will study the impact of high-commitment HRM in enhancing employee creativity to help an organization achieve the said objectives.The research examines the direct relationship it has on the creativity of employees.Besides,this study also analyzes the indirect influence it has through two dimensions of intrinsic employee characteristics to understand how high-commitment HRM can cultivate employee creativity.The study takes both work engagement and domainrelevant skills to address the indirect influential mechanism high-commitment HRM has on employee creativity.Serving the growing trend of China’s innovation-driven economy,the study thus investigates the case in the Chinese working context.The data were collected from 179 Chinese employees and managers of 26knowledge-intensive industries in Shanghai.This study draws the hypothesis based on the componential theory of creativity and social exchange theory.The conceptual framework and seven hypotheses are proposed to prove the relationship among all variables statistically.Then,the mediating assumptions of work engagement and domain-relevant skills were tested using the mediation analysis.They are tested empirically using a series of hierarchical multiple regression models in SPSS.The results revealed a positive relationship between a high-commitment work system,work engagement,domain-relevant skills,and employee creativity.The mediating hypotheses of work engagement and domain-relevant skills were verified using the mediation analysis.These exposed that a high-commitment work system nurtures employee creativity through employee’s work engagement and domainrelevant skills.This study also discusses the implications and contributions of this research,which shall guide the knowledge-intensive companies to adopt the highcommitment work system in fostering employee creativity and have their investment in human capital truly pay off.
