乡镇卫生院医务人员职业生涯早期阶段职业认知及对离职倾向的影响

目的评价乡镇卫生院新入职医务人员的职业早期生涯阶段职业认知,并探讨其对离职倾向的影响。方法采用问卷调查法收集263份有效问卷,采用描述性统计分析和logistic回归分析数据。结果乡镇卫生院新入职医务人员对工作收入、社会地位和乡镇卫生院发展前景未来期望值较低,但他们对工作稳定性、个人价值实现以及职业发展前景的认可度较高并具有高水平的工作效能感。受调查者大多数为主动选择在乡镇卫生院工作并获得家庭支持。个人价值实现(b=-0.65)、择业主动意愿(b=-0.71)和家庭工作支持(b=-0.58)可显著预测离职倾向。结论乡镇卫生院医务人员具有较为理性的职业生涯早期阶段职业认知,此阶段的职业认知对乡镇卫生院卫生人才队伍的稳定具有重要影响。 Objective To evaluate occupational cognition in the early career stage of newly recruited medical personnel in township hospitals and discuss its influence on turnover intention. Methods A total of 263 valid questionnaires were collected by questionnaire, and descriptive statistics and logistic regression analysis were used to analyze the data. Results The newly recruited medical workers in township hospitals had lower expected future jobs, social status and future development prospects of township hospitals. However, their recognition of job stability, personal value and career development prospects was high and they had a high level of work Efficacy. The majority of respondents volunteered to work in township hospitals and obtain family support. The realization of personal value (b = -0.65), the willingness to take the initiative (b = -0.71) and the family work support (b = -0.58) can significantly predict the turnover intention. Conclusion Medical personnel in township hospitals have a more rational occupational awareness in the early stage of their career. Occupational cognition in this stage has an important impact on the stability of the health personnel in township hospitals.
