目的:组织行为学视角下检验全科医生工作激情的影响因素及作用机制。方法:采用分层方便抽样法抽取黑龙江省城市社区215名全科医生进行问卷调查,采用逐步多元线性回归分析筛选影响因素。结果:全科医生工作激情受年龄(F=5.815,P=0.001)、婚姻情况(F=2.243,P=0.085)、工作性质满意度(β=0.360,P<0.001)、组织认同(β=0.261,P<0.001)、工作收入满意度(β=0.200,P<0.001)和离职倾向(β=-0.167,P<0.001)的影响。结论:唤醒全科医生工作激情,需要系统地从外在物质回报、内在心理体验、个体主观体验和群体社会认同等层次和方面给予立体激励。
Objective: To examine the influencing factors and mechanism of general practitioners’ work passion from the perspective of organizational behavior. Methods: Totally 215 general practitioners from urban communities of Heilongjiang Province were surveyed by stratified sampling method, and the influencing factors were screened by stepwise multivariate linear regression analysis. Results: The working enthusiasm of general practitioners was influenced by age (F = 5.815, P = 0.001), marital status (F = 2.243, P = 0.085), job satisfaction (β = 0.360, 0.261, P <0.001), job satisfaction (β = 0.200, P <0.001) and turnover intention (β = -0.167, P <0.001). Conclusion: To arouse the enthusiasm of general practitioners, it is necessary to give a three-dimensional incentive system from the aspects of external material return, internal psychological experience, individual subjective experience and group social identity.
