研究职业成长及组织-专业冲突对专业雇员离职意愿的影响,识别组织-专业冲突对职业成长和离职意愿关系的调节效应。通过对215名企业专业雇员的调查,采用层级回归分析处理数据,研究结果表明:职业目标进展和职业能力发展两类职业成长维度与离职意愿负向相关;组织-专业冲突与离职意愿正向相关。组织-专业冲突在职业成长与离职意愿之间的关系中起到调节作用。具体地,组织-专业冲突调节了职业目标进展及职业能力发展与离职意愿之间的关系,随着组织-专业冲突的增加,职业目标进展及职业能力发展对离职意愿的影响减弱。
Study the impact of career growth and organization-professional conflict on the willingness of professional employees to leave and identify the regulatory effects of organizational-professional conflict on the relationship between career growth and turnover intention. Through the survey of 215 professional employees, the data were analyzed by the hierarchical regression analysis. The results show that there is a negative correlation between job growth and occupational ability development and turnover intention; organizational-professional conflict is positively correlated with turnover intention . Organizational-professional conflict plays a regulatory role in the relationship between job growth and turnover intention. Specifically, the organizational-professional conflict regulates the progress of career goals and the relationship between career development and turnover intention. With the increase of organizational-professional conflicts, the impact of career goals and career development on the turnover intention is weakened.
