员工创新是企业创建核心竞争力的关键,如何利用员工前摄型人格以及批判性反思提升员工自身创新的管理路径有望成为持续增强企业创新实力的新途径。本研究首次将批判性反思作为一种认知思维能力运用到组织管理研究中,以34家企业的351名员工为对象,基于前摄性理论和社会认知理论将主管对创新的支持纳入研究框架中,构建了一个被调节的中介模型验证前摄型人格与员工创新行为的关系。研究结果发现:(1)前摄型人格正向影响员工创新行为;(2)批判性反思完全中介前摄型人格对员工创新行为的影响;(3)主管对创新的支持在批判性反思与员工创新行为的关系中起调节作用;(4)批判性反思的中介作用受到了主管对创新支持的调节,主管对创新支持程度越高,前摄型人格通过批判性反思对员工创新行为的间接作用越强。研究对提升企业员工创新行为、树立批判性反思意识和促进前摄型人格实现机制具有重要的实践意义。
Employee innovation is the key to the core competitiveness of enterprises. How to use the proactive personality of employees and the critical path of innovation to enhance their own innovation is expected to become a new way to continuously enhance their innovative capabilities. This study, for the first time, uses critical reflection as a cognitive thinking ability in organizational management research. With 351 employees in 34 companies as the targets, this study includes support for innovation based on proactiveness theory and social cognitive theory In the framework, a mediated mediation model is constructed to verify the relationship between proactive personality and employee innovation behavior. The results show that: (1) proactive personality positively affects employee innovation behavior; (2) critical reflection on the impact of full agency proactive personality on employee innovation behavior; (3) supervisor’s support for innovation in critical reflection and (4) The intermediary role of critical reflection is adjusted by the director in charge of innovation support. The higher the degree of executive support for innovation, the higher the degree of support for innovation, the indirect impact of proactive personality on employee innovation through critical reflection The stronger the role The research is of great practical significance to enhance the employee innovation behavior, establish the critical reflection consciousness and promote the realization mechanism of the proactive person.
