在政治氛围浓厚的中国国有企业中,组织政治知觉如何影响员工的角色内绩效是个值得关注和探讨的问题。文章通过对1224份国企员工的问卷分析,探讨了组织政治知觉对角色内绩效的影响,并检验了自我监控的调节作用。研究发现:不同维度的组织政治知觉对角色内绩效的影响方向和大小存在着差异,一般性政治行为知觉和政治性薪酬和晋升政策知觉显著负向影响角色内绩效,而保持沉默静待好处知觉则显著正向影响角色内绩效;自我监控显著降低了一般政治性行为知觉对角色内绩效的消极影响、增强了保持沉默静待好处知觉对角色内绩效积极影响和政治性薪酬和晋升政策对角色内绩效的消极影响。结果表明:组织政治知觉的不同维度对角色内绩效的作用机制和影响逻辑存在差异,建议国企管理者能本着双元、平衡的视角来看待组织政治,以积极提升国企员工的角色内绩效。
In the strong political atmosphere of China’s state-owned enterprises, how organizational political perception affects the performance of employees in the performance is a concern and discussion. Through the questionnaire analysis of 1224 state-owned employees, the article explores the impact of organizational political perception on the performance of the role, and tests the regulatory role of self-monitoring. The results show that: the different dimensions of organizational political perception have different effects on the internal performance of the role of the system and the impact of logic, suggesting that state-owned enterprise managers in a dual and balanced perspective of organizational politics in order to actively enhance the internal performance of state employees in the role.
