员工即兴行为对个体创新绩效的作用机制尚不明确。利用65家新能源创业企业的324位员工的问卷数据,采用跨层次研究方法,构建员工即兴和创新绩效被中介的调节效应关系模型,引入内部社会资本作为组织层面的调节变量,知识创造作为个体层面的中介变量。发现创业企业的内部社会资本对员工即兴行为和知识创造产生显著正向调节效应;知识创造在员工即兴行为和内部社会资本对创新绩效的交互效应中发挥部分中介作用。为厘清员工即兴的效用机制以及跨层次研究即兴管理问题提供了思路。
The mechanism of employee improvisation on individual innovation performance is not yet clear. Based on the questionnaire data of 324 employees in 65 new energy start-ups, a cross-layer research approach was used to construct a mediating effect model of intermediation between improvisation and innovation performance of employees. Internal social capital was introduced as a regulatory variable at the organizational level and knowledge creation as an individual The level of intermediary variables. Found that internal social capital of start-up enterprises had a significant positive regulatory effect on improvisation and knowledge creation of employees; knowledge creation played a partial mediating role in the interaction effect of improvisation of employees and internal social capital on innovation performance. It provides ideas for clarifying the mechanism of improvisation of employees and for studying improvisational management across levels.
