基于文献分析,提出了以变革型领导为中介变量的科研项目负责人胜任特征与领导有效性之间的中介作用假设模型。采用问卷调查法及因素分析技术对281名优秀科研项目负责人的数据进行分析,得出科研项目负责人胜任特征模型具有三个维度,即领导性胜任特征、研究性胜任特征和管理性胜任特征;而后采用多元分层回归与路径分析技术研究了三者之间的关系,得出变革型领导的领导魅力维度是科研项目负责人胜任特征与领导有效性之间的部分中介变量。研究结果有助于深入了解科研项目负责人的领导机制。
Based on the literature analysis, this paper proposes a hypothetical mediation hypothesis between the competency of leadership and the effectiveness of the leader of a scientific research project taking transformational leadership as a mediating variable. Using questionnaires and factor analysis techniques to analyze the data of 281 excellent scientific research project leaders, it is concluded that the competency model of scientific research project leaders has three dimensions: the leading competency, research competency and managerial competency Then the relationship between the three was studied by using multivariate hierarchical regression and path analysis. The conclusion is that the leadership charisma of transformational leadership is a partial mediator between the competency of leaders and the effectiveness of leadership. The results of the study will help us understand the leadership mechanism of research project leaders in depth.
