目的了解基层医疗机构医生对绩效考核工资制度的评价及其影响因素。方法随机抽取浙江省不同经济发展水平的27家基层医疗机构的579名医生进行问卷调查,应用logistic回归分析影响因素。结果反映比较突出的问题为:(1)工资总额核定标准较低,总量封顶。(2)公共卫生经费纳入绩效工资总额。(3)绩效工资缺乏增长机制。在不同人群中,男性、本科及以上、在编职工和临床专业医师认为存在问题较严重。结论基层医疗机构的岗位绩效考核制度有待完善,制定考核方案时应考虑各岗位的职责特征。
Objective To understand the evaluation and influencing factors of doctors in primary medical institutions on the performance appraisal salary system. Methods A total of 579 physicians from 27 grassroots medical institutions with different economic development levels in Zhejiang Province were randomly selected to conduct a questionnaire survey. Logistic regression analysis was used to analyze the influencing factors. The results reflect the more prominent problems as follows: (1) The total approved standard of wages is low, the total capped. (2) Public health funds are included in the total performance payroll. (3) lack of performance pay growth mechanism. Among different groups of people, males, undergraduates and above, doctors and staff of clinical departments and clinics consider the problems more serious. Conclusions The performance evaluation system of post-primary medical institutions needs to be perfected, and the responsibility and responsibility characteristics of each post should be considered when formulating the assessment plan.
