本文根据对山东省13所市县乡医院在岗人员的调查,探讨了目前医院职工对工作和生活中一些具体需要的不满意程度及不满因素和对策,结果发现,医院职工的不满情绪相当强烈,如收入、住房、晋升学习、潜力发挥和成长机会等,其中大多数不满情绪可以通过改进医院管理来消除。根据这些发现,文章中着重讨论了消除职工不满的关键问题;领导和管理过程中是否有职工意识,并且探索了建立职工意识,提高领导有效性的对策。了解职工的需要,满足其合理部分和消除不满因素,是调动职工积极性的有效措施。国外在大量研究的基础上提出了众多的理论和学说,国内近几年来对职工的需要现状也进行了一些探索,但是对各类需要的满意度以及引起不满的因素的研究还鲜见报道,尤其在卫生系统。
Based on surveys of staff in county hospitals in 13 cities in Shandong Province, this article discusses the dissatisfaction level and dissatisfaction factors and countermeasures of hospital staff with regard to specific needs in work and life, and finds that the dissatisfaction of hospital staff is strong. Such as income, housing, promotion, potential and growth opportunities, most of these dissatisfaction can be eliminated by improving hospital management. Based on these findings, the article focuses on the key issues of eliminating employee dissatisfaction; whether there is awareness of employees in the leadership and management process, and explores countermeasures for establishing employee awareness and improving leadership effectiveness. Understanding the needs of employees, meeting their reasonable parts and eliminating dissatisfaction factors are effective measures to mobilize the enthusiasm of employees. Foreign countries have put forward numerous theoretical and theoretical theories on the basis of a large amount of research. Domestically, in recent years, some explorations have been conducted on the status of employees’ needs. However, there are few reports on the satisfaction of various types of needs and the factors that cause dissatisfaction. Especially in the health system.
