尽管领导成员交换关系与组织公民关系之间的正向关系得到普遍认同,但该关系的边界条件仍未探明,导致两者的作用机制模糊不清。基于互惠规范,本文提出需求满足程度在LMX→OCB关系中起关键性调节作用。需求的满足程度不仅决定了下属对LMX质量的解读,还决定公民行为的直接作用对象,即组织层面的OCB和个体层面的OCB。本文发现,不同需求的满足对LMX与公民行为之间正向关系的调节作用是不同的,当生存需求/关系需求分别得到满足时,下属感知到高质量的LMX,由此分别使两层面/个体层面公民行为得到强烈的激发。对LMXOCB边界条件的明晰,不仅有助于在理论上探明LMX的作用机制,也为LMX有效性的发挥带来指导价值。
Although the positive relationship between members’ exchange relations and organizational citizenship is generally recognized, the boundary conditions of the relationship are still not proven, resulting in the unclear mechanism of the two. Based on the reciprocity criterion, this paper proposes that the degree of satisfaction of demand plays a key regulatory role in the relationship of LMX → OCB. The degree of satisfaction of the demand not only determines the subordinate’s interpretation of LMX quality, but also determines the direct role of citizens in the OCB at the organizational level and the OCB at the individual level. This dissertation finds that the satisfaction of different demands is different for the regulation of the positive relationship between LMX and civic behavior. When the survival demand / relationship demand are respectively satisfied, the subordinates perceive high quality LMX, Citizens’ behavior at the individual level has been strongly stimulated. The clarity of the boundary conditions of LMXOCB not only helps to find out the mechanism of action of LMX in theory, but also brings guiding value for the effectiveness of LMX.
