文章分析了整体公平感对员工工作场所行为(包括组织公民行为和工作偏离行为)的影响,检验了组织信任的中介效应和组织自尊的调节效应。针对448个员工样本进行统计分析,结果表明:整体公平感对组织信任和组织公民行为有显著的正向影响,对工作偏离行为有显著的负向影响;组织信任在整体公平感对工作场所行为的影响中起到完全中介效应;组织自尊在整体公平感与组织信任之间起到显著正向的调节效应,即说明组织自尊对内部积极信息线索(即整体公平感)具有“放大”效应。
This article analyzes the impact of the overall sense of fairness on employees’ behavior in the workplace (including organizational citizenship behaviors and job deviations), examines the mediating effect of organizational trust and the regulatory effect of organizational self-esteem. According to the statistical analysis of 448 employee samples, the results show that the overall fairness has a significant positive impact on organizational trust and organizational citizenship, and has a significant negative impact on the deviation of work deviations.
