真实工作预览(Realistic Job Previews)是一种招聘程序或手段,在招聘的过程中组织会向他们的求职者提供真实且平衡(消极和积极)的工作信息。本文通过对139名被试者的对比实验研究发现:(1)真实工作预览能够降低求职者的初始工作期望,并且还能降低求职者的初始组织期望;(2)真实工作预览能够提高求职者对于组织诚实的感受,但组织诚实感的提高对组织吸引力并不造成影响,招聘类型在组织诚实感与组织吸引力之间具有明显的调节效应;(3)真实工作预览能够提高求职者的工作挑战感,而对工作申请意愿的提高效果并不明显,但工作挑战感的提高对工作申请意愿的增加具有影响。
Realistic Job Previews are a recruiting process or means by which organizations provide true and balanced (negative and positive) job information to their job seekers. A comparative study of 139 subjects found that: (1) real work preview can reduce job seekers initial job expectations, and also reduce the initial expectations of job seekers; (2) real job preview can improve job seekers The honesty of the organization, but the improvement of organizational honesty does not affect the attractiveness of the organization, the type of recruitment has obvious regulatory effect between organizational honesty and organizational attractiveness; (3) Real work preview can improve job seekers’ Job challenge, and the improvement of job application intention is not obvious, but the improvement of job challenge has an impact on the increase of job application intention.
