鉴于求知动机可以提升团队成员对信息的的专注度和需求度,有可能在任务冲突和决策质量之间起到一个有益的调节作用,在研究中引入求知动机作为“团队冲突—决策质量”的调节变量,通过行为实验方法模拟团队决策过程,以任务冲突为研究起点,探寻求知动机在决策过程中对团队冲突的影响,以及求知动机和任务冲突的交互作用对决策质量的影响。结果发现,求知动机可以对任务冲突和决策质量的关系起到非常显著的正向调节作用;并且可以有效地缓解任务冲突向关系冲突的转化。这两种作用使得在高求知动机状态下,任务冲突与决策质量之间呈现出正相关关系。
In view of the fact that motivation for seeking can enhance team members’ concentration and demand on information, it is possible to play a useful role in adjusting the task conflict and the quality of decision-making. In the study, motivation is used as “team conflict-decision-making quality” ". Through the behavioral experiment, this paper simulates the process of team decision-making, takes the task conflict as the research starting point, and explores the influence of the knowledge-seeking motivation on the team conflict in the decision-making process and the influence of the interaction between the motivation and the task conflict on the decision-making quality. The results show that motivation for seeking can play a very significant positive role in the relationship between task conflict and decision-making quality, and can effectively ease the transition from task conflict to relationship conflict. These two kinds of roles make the relationship between mission conflict and decision-making quality show a positive correlation under the condition of high motivation.
