基于悖论视角,本研究探讨领导者-追随者伦理倾向匹配对追随者非伦理行为的影响。对304份匹配数据采用二次多项式回归及响应面分析发现:领导者-追随者伦理倾向一致时负向影响追随者非伦理行为,规则倾向一致相较于结果倾向一致,对追随者非伦理行为的负向影响更强;领导者-追随者伦理倾向不一致对追随者非伦理行为具有非对称影响;领导成员交换在伦理倾向匹配和非伦理行为的关系中起部分中介作用;组织信任在领导成员交换和追随者非伦理行为关系中起调节作用。因此,企业要减少员工的非伦理行为应实现优化匹配,重点发挥领导者的正向作用、注重追随者的个体伦理差异,重塑企业的信任制度。
Based on the paradoxical perspective, this study explored the impact of leader-follower ethical orientation matching on follower non-ethical behavior. According to the quadratic polynomial regression and response surface analysis of 304 matched data, it was found that: leader-follower negatively influenced follower non-ethical behavior when the same propensity to follow-up, consistent propensity to rule consistent with result propensity, non-ethical behavior to follower The negative influence of leader-follower is inconsistent, and the non-ethical behavior of follower has an asymmetric influence; the exchange of leader members plays a part of mediating role in the relationship between ethical orientation matching and non-ethical behavior; Exchange and follower non-ethical behavior play a regulatory role. Therefore, to reduce the non-ethical behavior of employees should achieve optimal matching, focusing on the positive role of the leader, pay attention to the followers of individual ethical differences and reshape the trust system of enterprises.
