教师管理对中小学办学质量意义重大,研究员工和组织之间的期望与要求的心理契约为教师管理提供新的视角。中学教师心理契约已成为影响教师工作满意度、对学校组织情感的投入、工作绩效及教师流失率的重要因素。从职业生涯发展来看,中学教师一般经历职业生涯初期、成长期、成熟期和衰退期四个阶段。随着职业生涯的发展,教师心理契约也不断变化,呈现出由过渡型心理契约向关系型心理契约发展的特点。因此,学校管理者要把握不同职业发展阶段教师心理契约特点,实施动态管理,促进教师工作绩效的提升、职业成就感和组织归属感。
Teacher management is of great significance to the quality of primary and secondary schools, and the psychological contract that studies the expectations and requirements of employees and organizations provides a new perspective for teacher management. The psychological contract of high school teachers has become an important factor that affects the job satisfaction of teachers, the emotion of school organization, job performance and teacher turnover rate. From the perspective of career development, secondary school teachers generally experience the initial stage of his career, growth, maturity and decline of four stages. With the development of his career, the teacher’s psychological contract is also changing constantly, showing the characteristics of transitional psychological contract to the relationship-based psychological contract. Therefore, school administrators should grasp the characteristics of teachers ’psychological contract in different stages of career development, implement dynamic management, promote the improvement of teachers’ performance, sense of professional accomplishment and sense of belonging.
