高新技术企业人力资源管理(HRM)系统是以创新为导向,提升员工创新能力、激发员工创新动机并为员工提供创新机会,促进员工创新行为的一整套HRM实践活动组成的系统。本文在文献梳理、深度访谈和开放式问卷调查的基础上,汇总和筛选出高新技术企业HRM系统的测量条目。通过对高新技术企业管理者和员工的调研问卷,采用实证研究的方法,探讨了高新技术企业HRM系统的结构维度,开发了高新技术企业HRM系统量表。研究结果显示:以创新为导向的高新技术企业HRM系统,由培训开发、薪酬考核、奖励晋升和沟通决策等四个维度构成;高新技术企业HRM系统对员工创新行为有显著正向影响。本研究在理论上丰富了权变观视角下分行业高绩效HRM系统的研究;在实践上,将有助于加深对高新技术企业HRM系统与创新绩效关系的理解,有利于组织采取更有针对性的创新管理措施。
The HRM system of high-tech enterprise is a system of a set of HRM practice activities oriented by innovation, improving employee’s innovative ability, stimulating employee’s innovative motivation and providing employees with innovative opportunities and promoting employee’s innovative behaviors. Based on the literature review, in-depth interviews and open questionnaires, this paper summarizes and screens the measurement items of high-tech enterprise HRM system. Through the survey of high-tech enterprise managers and employees, using empirical research methods to explore the structure of high-tech enterprise HRM system dimensions, the development of high-tech enterprises HRM system scale. The results show that the innovation-oriented high-tech enterprise HRM system consists of four dimensions: training development, salary assessment, reward promotion and communication decision-making. The high-tech enterprise HRM system has a significant positive impact on employee innovation behavior. This research theoretically enriches the study of HRM system in the industry under the contingency perspective. In practice, it will help to deepen the understanding of the relationship between high-tech enterprise HRM system and innovation performance, and help the organization to take a more targeted Innovative management measures.
