酒店是一个劳动密集型、高人才流失率的行业,人力资源是该行业关注的重点问题。组织内信任是影响员工沉默行为的重要因素,员工沉默也影响着员工组织承诺。文章分析组织内信任、沉默行为、组织承诺三者之间的关系,在文献综述的基础上提出研究假设构建概念模型。研究发现,组织内信任对员工沉默行为有负面影响,员工沉默行为对组织承诺有负面影响,组织内信任通过员工沉默行为部分中介影响着组织承诺,丰富理论研究,为企业的人力资源管理实践提供参考。
Hotel is a labor-intensive, high-turnover rate of the industry, human resources is the industry’s key issues of concern. Organizational trust is an important factor affecting the employee’s silent behavior. Employee silence also affects employee organizational commitment. The article analyzes the relationship between trust, silence and organizational commitment in the organization. Based on the literature review, this article proposes the research hypotheses to construct the conceptual model. The study found that trust within organizations has a negative impact on employees’ silence, employees’ silence has a negative impact on organizational commitment, trust within the organization affects organizational commitment through part of employees’ silent behavior, enriches theoretical research and provides human resources management practices for enterprises reference.
