基于对中西方文献的研究和实证研究,本文主要研究高绩效工作系统对员工离职意愿的影响,进一步分析了员工的组织公平感在以上关系中所起的中介作用。我们发现:(1)高绩效工作系统对员工离职意愿有显著的负向影响;(2)高绩效工作系统对对组织公平感有显著的正向影响;(3)组织公平感在高绩效工作系统与员工离职意愿的关系中起着中介的作用。
Based on the research of Chinese and Western literature and empirical research, this paper mainly studies the impact of high-performance work system on employee turnover intention, and further analyzes the mediating role of employees’ organizational sense of fairness in the above relationship. We found that: (1) High-performance work systems have a significant negative impact on employee turnover intentions; (2) High-performance work systems have a significant positive impact on organizational fairness; (3) Organizational justice is high-performance work The relationship between the system and employee turnover intention plays an intermediary role.
