差错规避氛围使部门内产生“不求有功,但求无过”的消极心态,但同时也促使员工为预防差错而努力,它将如何影响部门绩效?影响机制是什么?本文针对上述问题提出跨层(浴缸)模型,探讨差错规避氛围(包括差错紧张和差错掩盖两个维度)对部门绩效的间接作用,考察个体层面的建言角色身份和抑制性建言行为的链式中介作用。利用130名部门领导和429名员工的配对样本数据,采用多层结构方程模型分析检验了所提出的模型。结果表明:(1)差错紧张氛围与员工建言角色身份显著正相关;(2)员工建言角色身份与抑制性建言行为显著正相关;(3)员工抑制性建言行为与部门绩效显著正相关;(4)员工建言角色身份与抑制性建言行为在差错紧张氛围与部门绩效之间起到有序的跨层链式中介作用。
The error-avoidance atmosphere causes the negative psychology of “not seeking meritorious service, but there is no solution” in the department, at the same time it also urges the staff to work hard for the prevention of errors and how it will affect the performance of the department. What is the impact mechanism? Cross-layer (bathtub) model is proposed to explore the indirect effect of error avoidance atmosphere (including two dimensions of error tension and error concealment) on departmental performance, and to examine the role of chain mediator in individual level as role identity and inhibitative speech act. Using the paired sample data from 130 department heads and 429 employees, the proposed model was tested using a multilayer structural equation model. The results show that: (1) there is a significant positive correlation between error tension atmosphere and employee role identity; (2) there is a significant positive correlation between role identity and inhibitory behavior; (3) employee positive inhibitory behavior is positively correlated with department performance; 4) Employee’s advice Role identity and inhibitative behavior act as an orderly cross-layer chain intermediary between the error-prone atmosphere and departmental performance.
