基于创新理论和现代心理学理论,探讨工程创新需求对个体创新绩效的影响及其作用机制。通过对25家单位的82个项目组进行问卷调查法调研,共获得68份来自主管、305份来自员工的有效配对样本数据,采用HLM、Amos和SPSS进行跨层次的统计分析。实证结果表明:工程创新需求对个体创新绩效有显著正向影响;创新自我效能感在工程创新需求和个体创新绩效之间起中介作用;组织创新氛围显著正向调节创新自我效能感与个体创新绩效之间的关系,即在高质量组织创新氛围中创新自我效能感对个体创新绩效的影响更强,在低质量组织创新氛围中该影响较弱。
Based on the theories of innovation and modern psychology, this paper discusses the impact of engineering innovation needs on individual innovation performance and its mechanism. A total of 68 validated paired sample data from supervisors and 305 staffs were obtained from questionnaires surveyed by 82 project teams in 25 units. Cross-level statistical analysis was conducted using HLM, Amos and SPSS. The empirical results show that: the demand of engineering innovation has a significant positive impact on individual innovation performance; the innovation self-efficacy plays an intermediary role between engineering innovation needs and individual innovation performance; the organizational innovation atmosphere significantly positively adjusts the sense of innovation self-efficacy and individual innovation performance The relationship between innovation self-efficacy and innovation performance in high-quality innovation environment is more strongly influenced by individual self-efficacy, which is weaker in low quality innovation environment.
