从上下级人际互动的微观视角分析领导友好关系管理(LRM)对员工情感承诺的作用机制,同时探索性研究员工面子在LRM与员工情感承诺中的调节作用。以山东、北京等地企业的264名员工为被试,通过多元回归分析对研究假设进行实证检验。研究结果表明:LRM对员工情感承诺、上级沟通满意度有显著正向影响;上级沟通满意度对员工情感承诺有显著正向影响,并在LRM与员工情感承诺关系中起到部分中介作用。员工面子在LRM与员工情感承诺关系中的线性调节效应不显著。最终讨论了研究的理论意义、实践价值、研究局限以及未来研究展望。
From the microscopic perspective of interpersonal interaction at the upper and lower levels, this paper analyzes the mechanism of leadership friendly relationship management (LRM) on employees ’emotional commitment, and explores the regulatory role of employee face in LRM and employees’ emotional commitment. 264 employees from enterprises in Shandong and Beijing were employed to test the research hypothesis through multiple regression analysis. The results show that: LRM has a significant positive impact on employees’ emotional commitment and superior communication satisfaction; superior communication satisfaction has a significant positive impact on employees’ emotional commitment, and plays a partial intermediary role in the relationship between LRM and employees’ emotional commitment. There is no significant linear adjustment effect between staff face and LRM in employees’ emotional commitment. The final discussion of the theoretical significance of the study, practical value, research limitations and future research prospects.
