目的:探讨道德敏感性在组织伦理氛围对护士服务行为影响中跨层次的中介作用。方法:采用组织伦理氛围量表(EQS),护士道德敏感性问卷和服务行为问卷,以3所医院49个科室共476名临床护士为样本进行调查,采用HLM6.08软件进行多层线性模型分析。结果:组织伦理氛围对护士的道德敏感性及角色外服务行为有显著的跨层次积极影响。护士的道德敏感性与服务行为显著正相关。护士的道德敏感性在伦理氛围对角色外服务行为影响中起部分中介作用。结论:组织的伦理氛围对护士的角色外服务行为有跨层次的积极影响,护士的道德敏感性部分中介了上述关系。
Objective: To explore the cross-level intermediary role of ethical sensitivity in the impact of organizational ethics on nurses’ service behavior. Methods: A total of 476 clinical nurses from 49 departments in 3 hospitals were surveyed by using the scale of organizational ethics and atmosphere (EQS), the questionnaire of ethical sensitivity of nurses and the service behavior questionnaire. HLM6.08 software was used to analyze the multi-layer linear model . Results: The organizational ethical climate has significant cross-level and positive effects on nurses’ moral sensitivity and off-role service behavior. The ethical sensitivity of nurses has a significantly positive correlation with service behavior. The ethical sensitivity of nurses plays a part of the intermediary role in the impact of ethical climate on off-role service behavior. Conclusion: The ethical climate of the organization has a positive and cross-layer effect on the service behavior of nurses outside the role, and the above part of the relationship is mediated by the part of the nurse’s moral sensitivity.
