本文以来自江苏省13家高新技术企业的489份管理者-员工配对样本为研究对象,立足于道德型领导,以情绪耗竭以及组织伦理气氛为中介变量、组织犬儒主义为调节变量,探讨其对员工创新行为的作用路径。实证研究结果发现:道德型领导对员工创新行为具有显著的正向影响;情绪耗竭和组织伦理气氛均是道德型领导与员工创新行为之间关系的部分中介变量;组织犬儒主义正向调节情绪耗竭与员工创新行为间的关系,并在组织伦理气氛与员工创新行为之间的关系中发挥显著的调节作用。
In this paper, 489 managers-employee paired samples from 13 high-tech enterprises in Jiangsu Province are selected as research objects. Based on moral leadership, emotional exhaustion and organizational ethos are used as mediating variables, and cynicism is adjusted as the adjusting variable The path of employee innovation behavior. Empirical results show that: moral leadership has a significant positive impact on employee innovation behavior; emotional exhaustion and organizational ethos are all mediators of the relationship between ethical leadership and employee innovation behavior; organizational cynicism positively regulates emotional exhaustion And employee innovation behavior, and play a significant regulatory role in the relationship between the organizational ethical climate and employee innovation behavior.
