以团队公平感知与团队内聚力为中介变量,对团队特质组合与绩效的关系进行了创业4个阶段的纵向研究。采用结构方程模型和收集到的来自全国7个省市108个青年创业团队的数据对研究假设进行验证。研究结果表明:在各阶段同质高心理相容、异质高心理相容这两种组合对团队公平感知、团队内聚力与绩效都是正向影响,而同质低心理相容、异质低心理相容的影响则为负向。同时4种特质组合的团队公平感知都会显著影响绩效;创业第二阶段,团队的心理相容性、公平感知、内聚力和绩效都表现出下降趋势并处于相对较低水平,第三、第四阶段团队的互动和绩效状况会相对好转;在各阶段的团队公平感知、显性及隐性绩效得分上,4种特质组合的团队从低到高大致依次为异质低心理相容、同质低心理相容、异质高心理相容、同质高心理相容。
Taking the team sense of fairness and cohesion as mediating variables, this paper conducts a longitudinal study on the relationship between team trait combination and performance in four stages. The hypothesis is validated using structural equation modeling and data collected from 108 youth entrepreneurships in seven provinces and cities nationwide. The results show that the two groups, homogeneous homogeneity high psychology compatibility and heterogeneous high psychology compatibility, have a positive influence on team fairness perception, team cohesion and performance in all stages, while homogeneity low psychology compatibility, heterogeneity low psychology The effect of compatibility is negative. At the same time, the team perceived by all four traits has a significant impact on performance. In the second stage of entrepreneurship, the team’s psychological compatibility, fairness perception, cohesion and performance both show a downward trend and are at a relatively low level. In the third and fourth stages The interaction and performance of the team will be relatively improved; in all stages of team fair perception, explicit and recessive performance scores, the four traits combined from low to high in general were heterogeneous low psychologically compatible, homogeneous low Psychologically compatible, heterogeneous high psychologically compatible, homogeneous and high psychological compatibility.
