在合资企业,中方员工由于外籍员工总体薪酬水平高于自己而产生的对薪酬公平性及合理性的质疑,在此基础上对薪酬体系所产生的不公平感的认知。公平感问题导致中方员工满意度和忠诚度的下降、企业招聘成本增加以及企业形象的受损等一系列问题。由于中外薪酬体系、绩效考核体系、岗位价值认定以及薪酬购买力方面的差距都会导致这一问题。因而需要提高合资企业解决跨文化冲突的能力以及提高国际人力资源管理水平。
In the joint venture, the Chinese employees’ perception of the fairness and reasonableness of the compensation due to the higher overall salary level of the foreign employees, and on this basis, the perception of the unfairness of the compensation system. The issue of fairness has led to a series of problems such as the decline of Chinese employees’ satisfaction and loyalty, the increase in recruitment costs, and the loss of corporate image. This problem is caused by the gap between the Chinese and foreign pay systems, performance appraisal systems, job value identification, and pay purchasing power. Therefore, there is a need to improve the joint venture’s ability to resolve cross-cultural conflicts and improve international human resources management.
